Here is the base band from our 2025 data: Phoenix / Scottsdale: $204K to $349K Fully remote: $210K to $360K Dallas: $206K to $353K Chicago: $221K to $378K New York: $263K to $450K National median base: $270K Phoenix sits at 0.97 of national. Remote sits at exactly 1.00. That three percent is not a rounding error, it is a structural discount, and it is the only one on this list your people can erase without selling a house. Most Phoenix comp committees still benchmark against other Phoenix companies. That made sense when the alternative was relocating. It stopped making sense the moment the alternative to relo became a laptop. If your CHRO or other comp bands were set against a local peer group, you are not competing with Scottsdale. You are competing with the entire country at a three percent handicap.

    A shocking share of new hires decide whether they'll stay within the first few weeks, long before they've done any real work. We call it the 90-day cliff. The hire is technically onboarded, but disengaged: unclear expectations, a manager who's "too busy," none of what the interview promised. They don't quit on day 90. They decide on day 9 and leave on day 200. The cliff is preventable, but only if someone is watching for it.
